<span style="font-family: "georgia" , "times new roman" , serif;">Having worked within HR since leaving university, I often get asked by friends and family, “what do you actually do every day?” and I usually respond “it depends, each day is different”, but in reality that doesn’t answer the question and to be honest, if you were to ask any HR professional, I’m sure many would struggle to give a specific answer. I’m guessing many managers could ask the same question to their own HR person or department.</span></div>

<span style="font-family: "georgia" , "times new roman" , serif;">Some businesses may not have enough employees to justify recruiting a full or part time in-house HR person, they may have appointed an external provider to support when necessary or, more likely you will have passed the responsibility to someone internally on top of their other responsibilities; this is often the Finance Director, Operations Manager or the PA. In this instance, not only do they have to dotheir day job but they are now responsible for some of the basics of HR such as recruitment, issuing contracts, collating payroll information and maintaining a personnel file. </span></div>

In reality HR is so much more, In order to become a well-rounded generalist to be responsible for all areas that HR covers, I believe you need the following skills and qualities, not to mention a solid knowledge of employment law and HR processes: counselling, conflict management, commercial awareness, financial awareness, thick skin (in my experience HR gets the blame for a lot of things), communication, innovation, motivator, leader, decision maker, problem solver, negotiation, mediation, discretion and integrity. </span></div>

<span style="font-family: "georgia" , "times new roman" , serif;">The mechanical issues plaguing eight Toyota models are not the result of human resource </span><span style="font-family: "georgia" , "times new roman" , serif;">professionals assuming product design roles and producing faulty accelerator pedals and onboard </span><span style="font-family: "georgia" , "times new roman" , serif;">computers, but anyone who has studied failure analysis knows that the breaking point of a product </span><span style="font-family: "georgia" , "times new roman" , serif;">or service is seldom the underlying or root cause of the failure. Using the sinking of the Titanic as an </span><span style="font-family: "georgia" , "times new roman" , serif;">example, the damage caused by the hull colliding with the iceberg ultimately sank the ship, but the </span><span style="font-family: "georgia" , "times new roman" , serif;">collision was the result of a series of poor decisions to travel too fast given weather conditions. While </span><span style="font-family: "georgia" , "times new roman" , serif;">hull design flaw contributed to catastrophe, the root cause of the problem was human error.</span></div>

Such external </span><span style="font-family: "georgia" , "times new roman" , serif;">factors might include actions by senior management, lack of adequate information or job training, </span><span style="font-family: "georgia" , "times new roman" , serif;">faulty inputs to the process, or rewards that incent actions not in line with documented goals.</span></div>

At Enron and Bear Stearns for example, reward systems that incented </span><span style="font-family: "georgia" , "times new roman" , serif;">dangerous behaviors easily overpowered the effect of control systems designed to prevent fraud and </span><span style="font-family: "georgia" , "times new roman" , serif;">ethical breaches. The mass killings at Fort Hood would not have occurred if the Army had better </span><span style="font-family: "georgia" , "times new roman" , serif;">linkage between performance management and critical incident reporting systems.</span></div>

The </span><span style="font-family: "georgia" , "times new roman" , serif;">long-term impacts of the root causes that led to Toyota’s current situation could cost the company </span><span style="font-family: "georgia" , "times new roman" , serif;">hundreds of billions of dollars.</span></div>

<span style="font-family: "georgia" , "times new roman" , serif;">The mechanical failures were known to Toyota leaders long before corrective action was taken, and </span><span style="font-family: "georgia" , "times new roman" , serif;">many close to the issue are indicating that the company took decisive action to hide the facts and </span><span style="font-family: "georgia" , "times new roman" , serif;">distort the scope of the problem. The underlying problem of failing to act on this critical information </span><span style="font-family: "georgia" , "times new roman" , serif;">in a manner consistent with Toyota’s brand is again a rewards issue similar to that at Enron. When </span><span style="font-family: "georgia" , "times new roman" , serif;">the organization disproportionately rewarded managers for cost-containment versus sustaining </span><span style="font-family: "georgia" , "times new roman" , serif;">product quality, it created the incentive for everyone involved to ignore the facts and to deny that a </span><span style="font-family: "georgia" , "times new roman" , serif;">problem existed. Employees who are well-trained and subject to balanced rewards and performance </span><span style="font-family: "georgia" , "times new roman" , serif;">monitoring systems would not have allowed the situation to grow as it did.</span></div>

It’s important for the reward process to incent the gathering of </span><span style="font-family: "georgia" , "times new roman" , serif;">information about problems. It’s equally important to reward employees who are successful in </span><span style="font-family: "georgia" , "times new roman" , serif;">getting executives to take immediate action on negative information. Key questions — Were rapid </span><span style="font-family: "georgia" , "times new roman" , serif;">growth (sales have nearly doubled recently) and “lean” cost-cutting recognized and rewarded so </span><span style="font-family: "georgia" , "times new roman" , serif;">heavily that no one was willing to put the brakes on growth in order to focus on safety? Were the </span><span style="font-family: "georgia" , "times new roman" , serif;">rewards for demonstrating error-free results so high that obvious errors were swept under the table?</span></div>

Toyota is famous for its four-step cycle — </span><span style="font-family: "georgia" , "times new roman" , serif;">plan/do/check/act — but clearly the training among managers now needs to focus more on the last </span><span style="font-family: "georgia" , "times new roman" , serif;">two. In addition, in an environment where safety is paramount, everyone should have been trained </span><span style="font-family: "georgia" , "times new roman" , serif;">on the symptoms of “groupthink” and how to avoid the excess discounting or ignoring of negative </span><span style="font-family: "georgia" , "times new roman" , serif;">external safety information. Key question — If Toyota’s training was more effective, would the </span><span style="font-family: "georgia" , "times new roman" , serif;">managers involved have been more successful in convincing executives to act on the negative </span><span style="font-family: "georgia" , "times new roman" , serif;">information received?</span></div>

Poorly designed recruiting </span><span style="font-family: "georgia" , "times new roman" , serif;">and assessment elements can result in the hiring of individuals who sweep problems under the rug </span><span style="font-family: "georgia" , "times new roman" , serif;">and who are not willing to stand up to management. Key questions — Did Toyota have a poorly </span><span style="font-family: "georgia" , "times new roman" , serif;">designed hiring process that allowed it to hire individuals who were not experienced in the required </span><span style="font-family: "georgia" , "times new roman" , serif;">constructive confrontation technique? Were their hires poor learners that did not change as a result </span><span style="font-family: "georgia" , "times new roman" , serif;">of company training?</span></div>

If the performance </span><span style="font-family: "georgia" , "times new roman" , serif;">measurement system included performance factors to measure responsiveness to negative </span><span style="font-family: "georgia" , "times new roman" , serif;">information, Toyota wouldn’t be in turmoil today. Key questions — Was the performance appraisal </span><span style="font-family: "georgia" , "times new roman" , serif;">and performance monitoring process so poorly designed that they did not identify and report </span><span style="font-family: "georgia" , "times new roman" , serif;">groupthink type errors? Did Toyota’s famous high level of trust of its employees go too far without </span><span style="font-family: "georgia" , "times new roman" , serif;">reasonable metrics, checks, and balances? Did HR develop sophisticated metrics that produced alerts </span><span style="font-family: "georgia" , "times new roman" , serif;">to warn senior managers before minor problems got out of control?</span></div>

Because these errors occurred under difficult driving conditions, it’s hard </span><span style="font-family: "georgia" , "times new roman" , serif;">to blame the production group, which has a well-known reputation for Six Sigma quality in its </span><span style="font-family: "georgia" , "times new roman" , serif;">construction. The negative reports came to functions like government, risk analysis, corporate and </span><span style="font-family: "georgia" , "times new roman" , serif;">customer satisfaction. As a result, it is the culture within the corporate offices that need to be more </span><span style="font-family: "georgia" , "times new roman" , serif;">closely monitored rather than assuming that the culture was aligned. It appears that the corporate </span><span style="font-family: "georgia" , "times new roman" , serif;">culture created leaders so concerned with “saving face” and so adverse to negative publicity, that </span><span style="font-family: "georgia" , "times new roman" , serif;">they for years postponed making the announcement of a massive recall. Key questions — Did HR’s </span><span style="font-family: "georgia" , "times new roman" , serif;">failure to measure or monitor the corporate culture contribute to its misalignment? Was the </span><span style="font-family: "georgia" , "times new roman" , serif;">corporate culture (the Toyota Way) so biased toward positive information that employees learned </span><span style="font-family: "georgia" , "times new roman" , serif;">not to make waves, in spite of their professional responsibility to be heard on safety issues?</span></div>

It is likely that the leadership development and the promotion process both </span><span style="font-family: "georgia" , "times new roman" , serif;">failed to create and promote leaders who were capable of confronting problems and making difficult </span><span style="font-family: "georgia" , "times new roman" , serif;">decisions. Key question — Was the leadership process at Toyota so outdated that it produced the </span><span style="font-family: "georgia" , "times new roman" , serif;">wrong kind of leaders with outdated competencies, who could not successfully operate in the rapidly </span><span style="font-family: "georgia" , "times new roman" , serif;">changing automotive industry?</span></div>

Clearly HR should have worked with corporate </span><span style="font-family: "georgia" , "times new roman" , serif;">risk management at Toyota in order to ensure that employees were capable of calculating the long-</span><span style="font-family: "georgia" , "times new roman" , serif;">term actual costs of ignoring product failure information. A professor of philosophy was teaching his students in the class. He had some items on the table in front of him. He picked an empty glass jar, about three inches in diameter and six inches in height and showed it to the class. Then he filled the jar with rocks or stones, about two inches in diameter. </div>

When the jar was full he showed it to his students and asked whether it was full. All the students agreed that the jar was full. Then he took very small pebbles and put them into the jar. The pebbles found their places between the bigger rocks inside the jar. Once again he asked his students whether the jar was full. They agreed that it was full. The professor did not stop there. Then he picked some sand from the table and began to pour it into the jar. The sand very easily reached the empty places and filled up everything. One again he asked the class whether the jar was full. They unanimously agreed that it was full. </div>

The professor picked the jar in his hand and showing it to the students said, “Imagine that your life is also like this jar. The professor continued, “These smaller pebbles are the other things which are less important: your house, your job, your car, your ornaments, etc. And the sand represents everything else that is less important. You can call it small stuff.” The students were still not able to make out what their professor was trying to convey to them. </div>

The professor began to speak again, “If you put this sand in the jar first, it will occupy the entire jar and there will be no room for pebbles and stones. The same thing can be applied to your life. Your partner, your family, your wife, your children, and relatives are the important people. After that you can pay attention to less important things like house, car, etc. Finally, you can take the small stuff like the sand.” Take the stones in first and then go for pebbles. </div>

Aryabhata called himself a native of Kusumapura or Pataliputra (present day Patna). their might. The other frogs kept telling them to stop, that they
were as good as dead. Finally, one of the frogs took heed to what the

Reliance conducted the 42nd Annual General Meeting yesterday where it
announced tons of offers for users. These announcements can start a data
tariff war between Reliance Jio and other telecom operators. However,

be implementing Aadhaar’s e-KYC process for getting a new Jio
connection. Expressing disappointment over customers waiting “for hours
and even overnight to get their services activated”, Ambani said he
wanted to transform the entire experience for its customers. He further
announced implementation of e-KYC system that will allow subscribers to
get their connection activated in 15 minutes.
